The Mediating Role of Digital Learning Engagement in the Relationship between Training, Development, and Organizational Performance: Evidence from the Banking Sector of Pakistan

Abstract
In the realm of the technology industry, where new systems and procedures are the backbone of organizational success, employee training, development play a crucial role in helping organizations achieve and maintain their success. The purpose of this study is to examine the relationship between training and development and organizational performance with the Mediating role of employee digital learning engagement. The study employed cross sectional design and a sample of 268 employees was taken from five commercial banks of Rawalpindi and Islamabad, Pakistan. Results indicate that both training and development have a significant and positive effect on organisational performance, with development activities having a greater effect. The pathways between these two constructs are partially mediated by employee digital learning engagement, thus substantiating the role of engagement as a psychological mechanism linking to both training resources and performance outcomes. This study will contribute to the existing literature on human resource development by combining the engagement theory with digital learning contexts in a developing economy. Results offer bank managers practical guidance on how to optimize their return on digital training investments.
